When I was there - God, I still shudder when I think back to that place - they had a retention payment process which didn't work. It was only a few percent and required a full business case of why this person is critical to client; to business and the value they bring. "To top the client leaving...incurring penalties...to avoid legal action..." blah blah blah.
It was only a few percent and the answer was "no". No reason. Just rejected.
People left anyway, not because of the pay, but because of the low morale and depressing atmosphere and the fact that they'd worked their socks off (doing the job of 3 people) to save the day, only to be expected to keep doing it again and again.
I remember someone who worked silly hours, because their remaining team colleagues had been riffed and they felt scared and vulnerable that all the work would be on their shoulders. And it was!
They worked silly hours to mitigate what could have been a nasty legal litigation and risk exposures on large blue-chip clients. They were successful. God knows how, but they did it. They got a 'thanks. Well done' from their local management (all that local management could offer). But nothing from the Senior guys, who's assess were saved. They probably didn't even care. No monetary recognition. Not even a retention payment. Just the promise that you will have to keep doing this amid the fear that YOU could always be next on the chopping block. Rule by fear. Wonderful.
There's only so much goodwill; only so many favours, but when it becomes the norm that you are expected to cope with, then health suffers.
No coherent strategy. No idea of people management, just poor leadership from the top.
But hey - here's some cake, please stay a little longer and help stabilise the appalling attrition percentages. Oh yes, I am sure. Please! 2.5 Billion of savings and they want to take a gamble on giving 10% to 150K staff. Come one!
