How is isp going to work if someone performs critical operational tasks and then suddenly has to leave immediately ? If they have all the knowledge and there is no handover process surely there would be chaos???

Everyone in the company is replaceable. There is never a shortage of talent. However there will be small transition curve whichni guess they do not mind having

That's a risk the company is willing to take. Someone, somewhere will keep the ops going.
