Ranking Employees

Do managers rank their individual team members? Meaning, is there some kind of score card for each person on a team that is filled out their manager, which then ranks them from top performers to bottom?
Questioning this because with all the layoffs, some individuals that have been dedicated employees for 20+ years were chosen to be job eliminated, yet employees with less than 5 years at Cigna were not.
I’m talking same organization, same team, same manager. Can anyone explain how this happens?

Wondering how a manager can “rank” someone without ever having 1x1s? I am talking 3+ years. No quarterly, mid year, or end of year.

Yes, you ranked not only among your peers on the team but also against all your peers in your org that report to a sr.mgr.

You may be top performer of your team by not the top among the rest of the teams that report to a sr.mgr or director.

The above is true. Additionally, you're ranked against the larger teams in your direct line of authority in the org.

If the sr.mgr. has 6 teams that report to them, you are top of team 1, you are still ranked against teams 2-6 for your place.

Each org has a budget for what's allowed for merit and for bonus. It's distributed among the team based on 2-3 levels of ranking. The manager makes their ranking, Sr.mgr. can adjust those numbers, and Director can adjust those numbers again, etc.

Yes, Cigna and Evernorth use a 9-box ranking to support raises, bonuses, performance improvement plans, layoffs and terminations. See https://images.app.example.com/iXMRra7XSmTZZRu56 as an example.

Yes, this is practiced in Evernorth. My assumption is that management perceive tenured folks as not as innovative and forward ward thinking as our compeititors. Evernorth laid off tenure folks, hired people from Optum as consultants then instated them as full time hires. However, no one is “safe.” The Chief Strategy Officer and Sr Director of Product were let go as month or so after they “sacked” their direct reports. There seems to be a lack of vision and clarity over where the enterprise wants the health services segment to go outside of Express Scripts.

This ranking system is really demoralizing. Low performers vs high performers. It’s also to do w favoritism. People are just getting burnt out. Is any position safe from being eliminated for H1h ?

Yep 9 box review is a way to rank all your direct reports. Also, when they say they are doing ‘talent reviews’, they basically review the lower performers and determine if they can be replaced with HIH or someone else.

Yes you are ranked. It’s why some team members don’t get 100% of their bonus or they get more than 100% of their bonus. It’s not official though let management tell it but I think it’s just because of politics.

Like my first year I got 112% bonus but the following only got 93%. Because I’ve been having issues with my manager I expect my bonus to be even lower this year and that’s if we have bonuses at all. I’m on the chopping block to be let go because of cultural fit but I would love to get severance and just be able to leave tomorrow even lol.

Yes there is a 9 box questionnaire. Based on the role you play, the questionnaire can be different.
