My true take on ranking no matter what you do.
excellent with distinction top 10% hipos and young employees ANY CL WITH A KISSING
excellent 80-90 hipos and young ones LOW CL
very good 50-80 30 years to 45 LOW TO MID CL
good 20-50 40 to 50 years MID CL
needs improvement 20-10 ages 50 plus High CL
nsi 0-10% 55 plus higher CL
I never have been in the excellent groups but I have followed the age fit for very good to NI. I am on my way to NSI. I know of several other employees that have followed these trends.
I am now in the 20 -10 % and falling

@qbu - You hit on the error of how salary planning has changed, and not for the better. All planning has essentially been removed from the managers, who are now just conduits of the machine, passing the message. When the employee sees no chance for advancing pay or career, they become disillusioned and listless. This is undermining the entire organization, corporate and businesses alike. The cycle feeds on itself in a downward spiral.
Unfortunately (or maybe fortunately, if you own enough stock to be financially independent), the profits continue, which only reinforces to the corporate leadership team that this strategy is working well. Eventually it will reach a point to cause real pain to the corporation and shareholders, but until then, the employees will bear the burden.
greetings. Mine was similar. Started as Q1 then 10 years in they dropped me to Q4 due things out of my control one year. I made it back to Q3 for a few years then dropped to NI for 2 years. Now they rewarded me with a "yeah good blah blah". I think I will make it but if the company really know how much less people are invested when they are not seen and heard they would make different choices. i am operating at 10% capacity because why? I'm at the top of my salary band and won't move up now so there is zero incentive to do anything but the minimum. I do still do what I can but damn, they totally wasted me.
Yeah they had to balance out the pip. Old and young. I knew a good guy who they say did not fit in with the group. The lovely co workers ki-led them. He was piped a few years in. All because of here say and gossip. He was in his 30s. He left and went on to fame at another company. You have to tow the line and drink the cool and. Exxon is king and cheer on the managers or else. Get the exxon tattoo I here all the top executives have one. Better yet get branded for life like cattle.
I know quite a few people that were NSI’d that were 30 years old or younger.
Well assuming people who are highly ranked are the ones to get promoted, most have to go down due to forced distribution peer to peer ranking as they move up a CL.
