I just saw this thread about forced ranking at ConocoPhillips it was started in December 2020. Is forced ranking still in place at ConocoPhillips in January 2023?

I've experienced years where they have had the rating calibration meetings before the performance reviews have even taken place - lol!!

By the time you identify all the “bubble ups and downs” in order, you have force ranked your group. Then your manager or more likely VP will “adjust” to ensure their favorites are accommodated. HR will adjust for DEI. If a supervisor stands their ground based on actual performance, then they won’t be in that position for the next cycle. It was never perfect but now it’s truly just a charade.

We discuss and complain a bit on here, but the good things (IMO) far outweigh the bad. I would recommend this as a great place to work.

Like every job, there are things that can be improved and those are happening, albeit at a snails pace it seems at times.

Previous poster speaks the truth. Staff who were ranked 1 going into the final round suddenly come out 2. If your manager is honest with you, you’ll learn that it’s because only a certain number of 1 and 2 rankings get assigned. The rest are in the comfortable but somewhat insecure 3 category. If you’re a 4, you’re out of here and it’s usually because you either do no work or your superiors don’t like you.

People aren’t technically lying if they say COP doesn’t forced rank. It isn’t a “true” forced ranking because it doesn’t require a certain percentage of people to be forced to the bottom slot in each group.

When I was at Exxon, every year HR would set a percentage that must be put in the bottom rung, which would basically ki-l your career. Only 5% of your team was put in the bottom tier? HR would tell you to go find more because it needs to be 9%. It was basically a way of doing layoffs without paying severance.

COP limits who can be highly ranked but doesn’t require a number be told they suck.

It seems like an academic distinction but it makes a BIG difference.

Of course. There are only so many 1s, 2s they can give out. The remainder fall in 3s. There is no forced ranking into 4s or 5s if that is what you are asking.

So in essence, we have a 3 rating system were there is forced rankings.

The official answer is always “no” but yes, they do it. During downturns (price falls) it gets political and bloody very quickly.
