If I had to choose from the many things that are very demoralizing here, what bothers me the most is that no matter how much effort and added value I contribute, I am not adequately paid. So I decided to leave, because an employee obviously shouldn't have any high hopes for getting an adequate raise here?

You did exactly as you should. You moved on to a better opportunity. Congratulations on your new position.
At least in technology, management is always reactive. If you’re in that area, raises of consequence will not happen until you leave, then they will hire a replacement (good luck with that being approved) but the pay will be higher, in some situations much higher, than the comp of the former employee. Why? As I said, management is reactive, not proactive. I doubt they’ve ever played a chess match before, or if they did, they thought it was checkers.
