Why a High Performer would be PIP'd this year

Taken straight from a document. English isn't perfect because this looks like it's a performance feedback training for supervisors in Asia.

  • Sam has been in company 25 years, and has been on current role for more than 5 years.
  • He is very experienced, and has always been on professional path. He always deliver good quality work on given tasks
  • He is very efficient in crisis management and recognized as the person to go to for such cases. In this aspect, he is well recognized by management level.
  • He is not very proactively driving initiatives beyond assigned task, nor activtly improve processes

Sam falls under category of "Need Significant Improvement" in this year assessment.

Just wanted to comment on the gardening analogy. When I garden, I'll take a plant that isn't growing but producing fruit over a plant reaching for the sun without a harvest. The ones that only grow with no harvest are the ones I pull. So...not the best example. Change for the sake of change isn't progress. Continuous "growth" with no harvest benefits no one.

It is here for AP. Same story as NA, people have no idea there were anywhere near the danger zone in the last decade. Such an unethical company not paying proper layoff packages. The real good people won't be staying when the economy picks up.

Europe has it lucky. So do remember to use your wage wisely and do not spent too much time working on busywork but find alternative income stream while you work for Exxon. They are coming for you.. a matter of when.

You’re missing the point.
It’s not about Sam’s performance or achievements that year; it’s about whether Bubba supervisor feels he likes Sam enough to advocate and fight for him. It’s about that 30 second pitch where he makes his bias and favoritism known.
More importantly, it’s about the fact that Bubba knew going in to the meeting that someone (or more than one) needed to be on the chopping block, regardless of how awesome they all were. So he’s ready to state who’s his least favorite.

Ranking results will be out in Asia next week. Similar to US, there will be PIP and 3 months options provided to affected personnel.

5 years? Sounds like XOM didn’t apply the 1-2 year rotation **it show to this one, and that automatically is seen as an issue. As an experienced hire working at other companies who do value technical talent, I still don’t grasp why XOM is just circulating most people around creating no real experts.

Exxonmobil. Can't pip employees in Europe, OK, we will just sell to the highest bidder. Look at all the assets exxonmobil is trying to sell in that area right now.

It's not just the US. I am from an Asia Pacofic location and we know it's coming. Just a bit slower than the US for some reason. Europe is gonna be very difficult though as their labor laws are very pro employees.

I was given a PIP at ExxonMobil. There is no such thing as performance improvement according to the person that laid me off. I asked him what are the odds of me actually improving and I thank him for being honest as he replied "zero". This at least gave me some guidance on what to choose on the offer since at the end of the PIP period (3 months for me) there would be no severance. The system of advancement and forced ranking at ExxonMobil is a sad scenario. It produces in some employees that do not want to reveal what they know for fear of someone "stealing" their idea until such time they can toot their own horn in front of management that says "hey look at me and how fine I am." In others it causes people to not be themselves in front of management and may give off negative vibes. The higher level managers are very stuck up and don'y pay any attention to you unles you can fall into the category of "what have you done for me lately" I'm glad I'm out!

No one anywhere in Asia is affected by this round of PIPs, it's strictly a US, non-union, thing. Not sure if this is true or what relevance it has to the majority of posts/questions happening right now.

Sounds like a great way to create a culture of lower level managers trying to one-up one another, often generating unnecessary waste in the process in an attempt to look busy/productive. Wait..... ohhhhhhh...... well there ya go, new system, same old bad behaviors being encouraged.

Some folks just want to do a good job and not continuously climb the ladder. A good organization needs to recognize that. Not everyone can be the CEO and by the same token the company can't have all managers only. We actually need folks who can do great work. The fallacy of needing continuous 'growth' is what is making the company lose a lot of technical experts.

If I am doing the same thing for 5 consecutive years and not demonstrating growth, then I am root-bound, that is, not being challenged, and am desperately needing a change. Instead of tossing people in the trash, maybe we could discuss how my experience and skill could be used in another area of the company for a "Win-Win" for both parties. The last poster's comment is Just one more demonstration of stuck-in-a-rut management and HR skills.

if you do the same thing for 5 consecutive years and are not demonstrating growth in the position, then the person is falling behind all others who are growing. If a plant stops growing and all others around keep growing, then eventually the plant will be the smallest and weakest in the garden. Time to pull it out so the garden can prosper.
