New Intel Focal Process - IMPACT

A friend's group is already using it... not sure what the criteria for being one of the first pilots, but so far i've heard:

1) On-track vs Not on-track - essentially pass/fail

2) Will be done quarterly

3) Stock levels granted are same as before (L1-L5), but now will be done on quarterly basis rather than annually at focal time

Some thoughts... if its true, I guess it will be easier to get rid of people as the cycle is shortened so management doesn't have to wait a full year to deliver a message and even longer to dump low-performers. Everything is shortened, so there is no long, drawn-out, protracted process.

LOL, 4x a year means they will rotate the positive message around.

Next time BK criteria for layoff will catch more above average.

High performer will get positive but at some point rotate into average or below average

Average will get rotated around between higher stock to protect him.

Thus the high performance rating will be diluted, sucks to be above average in this new world order.

Sucks to be low performer

Best to be average

But sucks most of all to be caught at a company that is modifying focal to layoff faster and faster, LOL

who says they have to give out anything? at-will means you can get fired for almost any reason, and they are not obligated to give you jack. plus if they do it more frequently with less numbers each time, it will start flying under the radar

Here is my take. Intel has a lot of debt on it's hand and business will be suffering for unforeseeable future. They can't be handing out $1.2B in severance pkg every year so they have to find ways to tag you to be fired. Glad I am not there to witness this madness. Get out as fast as you can or be escorted by security.

Oh, one more thing my friend told me, which probably is not a big revelation, but the focal brag sheet will be done quarterly as well rather than one big write-up at the end of the year. I guess there will be less to write and less to forget, but at the cost of writing it more often.

Not sure if that is a good thing or a bad thing. It is what it is.

If it's just 1) then it's easy to game the system. Just accept less tasks and pad your schedule. I used to accept a lot of tasks but if the info on the new ranking system is true then I will take on less tasks just to make sure I can finish the task on time. The company will lose more productivity because more and more engineers will take on less tasks.

Here's how - things that will get you a "NOT ON TRACK" rating:

SW Engineers - introduce more than 3 bugs per week in your code, break the build, produce less than 1000 lines of code a week

HW Engineers - Your RTL is too inefficient (too many branches) or consumes too many watts per square area

Program Managers - your program is late delivering on major milestone twice in a quarter or you go over 20% over budget

Sales - missed your quarterly forecast by more than 15%

Admins - more than 3 conference room snafu's in a quarter, or less than 50% attendance in the latest quarterly, or overspend quarterly budget by more than $10 per head above the standard $26/head

@bwl - This is most likely the brainchild of Dick Taylor and his HR cronies. I think the only thing that could revert this horrible turn that Intel is taking would be intervention by the BOD within the next few months. One year from now will already be too late. However, AB seems to be siding with BK's decisions so far, so sorrry to say, but not a glimmer of hope in sight for this company 😢

If that's the new system, it is the perfect illustration of how inept Intel is at managing people - and the executive staff composed of both clueless and coward.

First, it is reminiscent of the system that Microsoft bagged because it caused many negative behaviors.

"Quarterly" means it will be "continuous" at Intel. Look for things like weekly reports have to be in review format -- or you actually just incrementally update the current quarter's review document. This is because managers are lazy. On the other hand, it sucks to be them, as the paperwork has just quadrupled and 8/12 months will now be occupied by the review process. Or, the managers will pencil whip the first 3, and only the 4th one will really count.

Projects are typically more than a quarter long; 2 years would be closer to the natural cycle. Yet you're going to evaluate every 13 weeks. If you're thinking "milestones," seriously, shove those up your ass

On track/not on track? Or, in other words, a binary classification, 1/0. Just what is a manager supposed to do with that? If the manager was, uh, actually managing people, shouldn't everyone be a 1? If you give someone a 0, just how are they supposed to feel? Is that "off track" in the sense of a tire hit a rumble strip (not a big deal) or in the sense of the train jumped the tracks and the oil tankers are on fire?

Now every quarter a tiny amount of stock is going to be dribbled out. Yeah, that's motivating. "Here Mr. Engineer, accept this tiny bit of stock as appreciation for your efforts over the past quarter. If you're a good boy, next quarter we'll give you another tiny bit of stock! Now run along and apply Snell's equation, or whatever it is you do."

Finally, it will create an atmosphere of constant surveillance. Mistakes will be buried ("Oh no, I showed my humanity by screwing up, I'll be a 0 this quarter!").

Where is the Chairman of the Board (COB)? AB, you're smarter than this.

The head of HR -- RT -- should also be putting a stop to it and propose a more modern system -- or resign (you'll be ok RT, you already have enough money -- besides, you especially should know it's time to get the freak out of there).

Lets see what the choices are - get L4 or L5 in a quarter and get canned,

or

get a nice raise e quarter that bumps you into the quarterly VSP or ERP bucket

or

Kiss-assand get an occasional promotion within a series of raises that pushes you up that nyou are plateaued at 57 or PE so you can be VSP or ERP as too long in grade

I don't see how anyone can ever retire from Intel in the traditional manner -- I guess that is the plan.

Maybe if you suck up you can become a manager? They seem exempt from this nightmare

Great - next thing you know, there will be a buzzer at the exit that has a green LED and a red LED on it. If you did Ok that day, it will turn green and you exit so that you can back back for more punishment tomorrow. If it turns red, it means you are "NOT ON TRACK", and the buzzer goes BBBBBAAAAHHHHHHHH, your badge deactivate, and locks you out. Your stuff gets sent to your home address by end of week :)

oh pluleeze.... you know this quarterly thing is not for our benefit but for managements benefit. You know promo candidates will still only be reviewed once a year. Getting cut faster/earlier is the primary reason they instituted this.

Hmm.. interesting. More intra-cycle review definitely means more scrutiny and opportunities to identify poor performers early. And if the pattern of using L4 as a measuring stick, they will be gone sooner rather than later. The old CAP (corrective action plans) based on the IR's are a thing of the past. One strike and you are OUT!

Ok, so just asked my friend the question about raises. They said it can be given at any time during the year, and is at the manager's discretion, even promos. So i'm guessing most will do it once a year during normal focal time. But just an educated guess there
