Thread regarding Shell Oil layoffs

Performance not rewarded and doesnt matter!

Now with the new IPF system 80 percent of folks get the same IPF, doesnt matter how hard you work most folks get the same rating. Strong performance no longer rewarded, you are just lucky to have your job and maybe get an SRA if you are lucky.

With a reorg every 16-18 months and no real basis to make staff selection now more than ever being liked and having a good impression is more important than whether you actually do work. No 1-1 for interview processes and candidate selection for jobs. Discipline makes decision on where you ultimately move to rather than your team leads who see your work on a daily basis. Promotion and progression are time based rather than performance based. Favoritism/politics are rampant more than ever in the organization last 4 years, and focus of folks is networking more than doing any actual work.

Shell used to be a place where they used to look for reasons to hire you, now it seems the opposite only look for reasons to fire you. People within the organization trying to justify their worth by creating processes/reorgs (ineffeciencies) rather than streamlining and creating efficiencies. Lets get back to the basics of performance.

Performance absolutely does not matter. I know three people in the IDT reorg who had multiple 1.3 IPFs and one of them even got outstanding performance rating in 2023. These three people put in the work but they were rejected for roles in Step 1 of the reorg from all roles they applied to. HR likes to say there are no preferred candidates but that is a lie. A hiring manager even told me. You have to be an a-s kisser to land a role.

Very accurate description. Since the frequency of reorgs has increased over the past 7 years or so, I think we've seen the emergence of new type of culture where these Shell McKinsey wannabe types have risen to the top as leaders. They love the process of the reorg because it makes them feel important and because they usually benefit via promotion. All of the focus is on the mechanics of the reorganization itself and little attention is actually paid to getting better as a company, improving performance, etc. You know that this process doesn't work as we keep repeating ourselves every 2-3 years. Doesn't that inherently mean the intent of the reorg has failed??

I've seen a teammate with four 'higher' (1.3) IPFs in a row and six years in JG3 with a solid overall profile not get promoted in spite of being well respected/liked by peers working on a prime cash generating, complex asset. Need to have the blessing/holy water sprinkled from above to progress/have a career. Being a business advisor/bag carrier/gopher for someone on the selection panel or someone influential helps significantly. MOR process seems to be open/fair but at the backend, most positions are spoken for.

Organization is very middle-heavy with folks who are information clearing houses and process checkers/pushers - simply adding to the overhead and slowing down/obfuscating decision making/accountability. JG2s and above are typically "tenured"....they never go away. Layoffs are targeted at JG5-3 reduction which translates to "do the same with less" but folks manage to find a position elsewhere in the org + the long drawn out process means by the time firing ends, hiring begins....
