It's time to take care of the inflated titles, why would someone with a Director title only manage 3 ICs? That makes no sense, the same goes with PL who has 1 or 2 direct reports. Flat the org more, a manager should have at least 3 to start with, the senior manager should have 2 or more manager level that report to them, a Director should have at least 3 Senior Managers and own a team of minimally 15.
I'm not saying this to make people lose their jobs, I'm saying this so people can have the right levels and a proper career development plan.
