Higher ups ignore the fact that this has become a place full of people who actually just milk the cow. How many people actually like it here and work hard? My 2cents: much less than there should be in a company that has a clear strategy and vision for the future.

If only they were "milking the cow". That actually takes work, usually in the early hours of the morning.
I think the metaphor you're looking for is "getting the milk for free" as in "Why commit/work when you can get the milk for free?"
Wouldn't you? Is not the employees fault that executive formulate BS strategies or normalize an organizational culture that promotes self shining attitudes across the board. I do not feel bad at all enjoying the food, the massages, the swag and the free money to buy myself a brand new peloton every year. Do you want to hustle? let's hustle, you've got some catch up to do.
And then there was Round 2
You weren't hire to deliver. You were hired to stop a competitior using you. You have to create your own work and justify your impact. that is fine whilst the ad revenue grows 50% YoY or whatever insane value it is.
Google can just ki-l the competition or put acquire them and ki-l the project once it becomes "unprofitable" internally. You keep the old people from the acquisition and that stops them forming another startup you have to acquire or beat.
Google needs broken up by US government. Hopefully some new gens of startups come to unseat these FAANG cults.
Managers in BS organizations like this one and Meta place more value in self promoting your interests while repeating like parrots what the CEO says. All you have to do is build a network of 5-10 reliable buddies to write each other outstanding reviews every quarter. In the meantime, lower ranks bust their a***s in deciphering the real deliverables of their work, constantly worried about how to demonstrate business impact in BS assignments that are just good enough to take them to the next quarter.
In the meantime, the cow sits there, handing out free lunches, peloton bikes, cute swag to brag about, but getting skinnier by the day.......... and irrelevant in the pasture.
Want to change this? Place real ratable and data driven targets on every manager every quarter and change this BS "I write your evaluation if you write mine" to a 360 degree feedback with clear metrics, and you will see who is who.
190k workers. it's not too complicated. it never was.
Unfortunately, that is the Google way. Have to look out for #1 since everyone were doing it.
Now that I no longer work there, I will say that something I really disliked about Google (and this may just be a Big Tech thing and not unique to them) is how much of the job was self promoting and the theatrics of demonstrating impact.
