EM employee here....How does ranking / performance assessment work at Shell? Is it a forced distribution / relative ranking system similar to EM?

There is definitely no "cut the bottom x% of staff every year" thing at Shell.
Even when we had forced distribution the brown nosers got the 1.3 and up. I have seen some of the most useless get the high ( like a CI coach whose relative experience was being a girl guide leader) and those that make a real difference get the .8
That CI person is now an HSE advisor. lol
Saying what needs to be said doesn't get you ahead at Shell. Real screwed up culture.
We had something vaguely similar to a forced distribution years ago, but nowadays they lump ~85-90% of staff into the “Strong” category (1.0 multiplier for bonus).
The outlier on the high end tend to be massive brown nosers; low end are folks who **** the bed or really pi-s someone off. Even then it’s hard to get fired.
The whole system is non-competitive, and IMO is pretty close to the opposite of what EM does
